The Study on Factors Affecting on Line-Worker's Self-Efficacy in Social Service Organization

사회복지서비스기관 일선종사자의 자기효능감은 조직성과와 조직몰입을 결정하는 주요한 특성으로 설명되고 있다. 본 연구는 어떠한 개인적 특성과 조직특성이 사회복지서비스기관 일선종사자의 자기효능감을 지지해주는지를 실증적으로 규명하고자 하였다. 이를 위해 서울시 총 53개 사회복지서비스조직 352명의 일선종사자들을 대상으로 실시한 설문조사 자료를 2수준 위계선형모형(HLM)으로 분석하였으며 분석결과는 다음과 같다. 첫째, 자기효능감은 90%가 개인특성 차이로 설명되고 10%가 조직간 특성 차이로 설명되었다. 둘째, 개인특성요인으로 설정한 성, 연령, 교육수준이 자기효능감에 유의한 영향을 미치는 변수로 나타났다. 셋째, 조직특성 요인으로 리더십이 자기효능감에 유의한 영향을 미치는 것으로 나타났다. 이러한 결과는 사회복지서비스조직의 인적자원 관리를 위해 무엇보다 개인의 직무능력 향상을 위해 수퍼비전이나 교육과 같은 요소를 지원하는 것이 효과적인 전략이며, 관리자의 리더십의 중요성을 시사해 준다.

The purpose of this study is to examine line-worker's self-efficacy, to find out individual and organizational factors that have positive influence on self-efficacy, and to provide the implication for social service organization's effective management strategy. To achieve this research purpose, quantitative research method was used with designed questionnaire. The sample of 352 line-workers was selected from 53 social service organizations in Seoul. Two-level hierarchical linear model was used for analysis. The major finding of this study is as follows. First, within-organization variance of self-efficacy was 90%, and between-organization variance of self-efficacy was 10%. Second, individual factors including sex, education level and practice year significantly affected on self-efficacy. Third, organizational factor, leadership significantly affected on self-efficacy. These findings suggest that strategy for developing individual competence is more effective to enhance line-worker's self-efficacy. But organizational factor, leadership affected on self-efficacy, so education to enhance effective leadership is necessary.
