본 연구는 취업 장애인의 직업만족도에 영향을 미치는 요인을 Herzberg의 2요인 이론을 중심으로 만족요인과 불만족요인으로 분석하고 설명력의 정도를 파악하여 직업만족도에 영향을 미치는 요인이 무엇인지 그리고 상대적 영향력은 어떠한지를 실증적으로 규명해 보고자 하는데 연구의 목적이 있다. 이를 위해 국내외 문헌을 검토하고 한국장애인고용공단 고용개발원에서 조사한 ‘2009년도 제2차 장애인고용패널조사’자료를 활용하였다. 연구결과 취업 장애인의 직업만족도는 만족요인 중에서는 업무활용도가 직업만족도에 유의미한 영향을 미치는 것으로 나타났으며, 불만족요인은 근무환경안전도와 평균근로소득이 직업만족도에 유의미한 영향을 미치는 것으로 나타났다. 또한 이들의 상대적 영향력 검증에서는 월평균근로소득, 근무환경안전도, 업무활용도, 고용형태 순으로 직업만족도에 영향력을 행사하는 것으로 나타났다. 통제변수에서는 성별만이 유의한 영향을 미치는 변수로 나타나 남성에 비해 여성이 직업만족도가 유의하게 높은 것을 보여주었다. 본 연구에서는 이러한 연구결과를 근거로 취업 장애인의 직업만족도에 영향을 미치는 요인을 규명하고 직업만족도 제고를 위한 효과적인 개입 방안을 모색하였다.
This study is aimed at empirically investigating factors influencing the job satisfaction of disabled employees and their comparative influences by analyzing satisfaction and dissatisfaction factors based on Herzberg's Two Factor Theory and examining the degree of explanatory power. For these purposes, this study referred to documents home and abroad and used data from 'The 2nd Disabled Employment Panel Survey of 2009' conducted by the Employment Development Institute of Korea Employment Agency for the Disabled. As a result, the study found that work application efficiency had a significant effect among satisfaction factors on the job satisfaction of disabled employees, while work environmental safety and average earned income had a significant effect among dissatisfaction factors. In addition, regarding the verification of comparative influences of these factors, average earned income had the biggest influence, followed by work environmental safety, work application efficiency and employment type. When it comes to control variables, sex was found to have a significant effect only, which shows that women's job satisfaction was significantly bigger than men's. Based on the results, this study investigated factors influencing the jobs satisfaction of disabled employees and searched for effective intervention measures to improve their job satisfaction.
