장애인 활동지원제도는 다양한 장애인의 욕구에 대응해야하는 직무특성상 활동보조인의 개인적 역량에 대부분 의존하고 있다고 말할 수 있다. 한편 교육훈련을 통한 서비스 품질의 상향표준화를 위한 노력을 배제한 채, 개인의 역량수준에만 의존할 경우 직무성과의 차이는 오로지 개인차에 의해 설명될 수 밖에 없다. 본 연구는 전통적으로 개인차 변수에 의해 설명되는 직무성과 모형에서 벗어나, 인적자원개발 관점에서 교육훈련 즉 직무지식의 학습을 통한 서비스 상향표준화의 가능성을 제기하는 동시에, 직무지식의 이론적 위치를 개인의 동기적 역량 변수인 자아효능감과 직무성과와의 관계에서 통합적으로 살펴보았다. 본 연구를 위한 자료는 서울지역에서 활동하고 있는 장애인활동보조인을 대상으로 우편설문조사를 통해 수집하였으며, 총 257명의 응답을 최종 분석자료로 사용하였다. 주요 결과는 다음과 같다. 첫째, 활동보조인의 동기적 역량에 해당하는 자아효능감은 직무만족에 정적인 방향에서 유의하게 나타났다. 둘째 활동보조인의 자아효능감과 직무만족과의 관계에서 직무지식의 매개효과는 유의하게 나타났다. 이와 같은 결과를 종합적으로 해석해볼 때 활동보조인의 직무성과의 대리변수인 직무만족은 개인적 역량에 해당하는 자아효능감의 영향력과 함께 교육훈련을 통한 직무지식의 영향력도 공존하고 있음을 확인할 수 있었다. 본 연구는 궁극적으로 장애인의 자립생활 구현을 위한 현실적 방안으로서 활동보조인의 개인적 역량의 중요성과 함께 교육훈련을 통한 직무지식 강화의 필요성을 통합적으로 논의하였다는 점에서 의의가 있다.
This study aims to examine the mediating role of job knowledge in the relationship between self-efficacy and job satisfaction among personal assistants who provide Personal Assistance Service(PAS) to people with disabilities. To achieve a research purpose, a survey was conducted upon personal assistants in Seoul and collected data were analyzed by SPSS 17.0 and AMOS 7.0. The results of this study are as follows. The self-efficacy has statistically significant effect on job satisfaction as mediated by job knowledge. Also, the self-efficacy is directly related to job satisfaction. To demonstrate the medicating effect of job knowledge, the Sobel test was applied. The effect of self-efficacy on job satisfaction is significantly mediated by the job knowledge. Therefore, this study shows that job knowledge has partial mediation effect on the relationship between the self-efficacy and job satisfaction. Through this research, political implication are suggested for improving the quality of Personal Assistance Service in Seoul.
