초록
연구목적: 본 연구는 지체장애 임금근로자가 겪는 직장 내 차별과 직무만족도의 관계에서 자기효능감, 자아존중감이 매개효과와 조절효과가 있는지 분석하고자 하였다. 연구방법: 분석자료는 장애인고용패널 2차 웨이브 3차 자료를 사용하였다. 지체장애 임금근로자에 한해 사용한 변수에 모두 응답한2,611명을 대상으로 분석하였다. 분석 변수는 직장 내 차별, 자기효능감, 자아존중감, 직무만족도를사용하였다. 분석방법은 통제회귀분석, 다중병렬 매개분석, 다중가산 조절분석으로 하였다. 연구결과: 첫째, 직무만족도에 영향을 주는 변인은 직장 내 차별 중 장애로 인한 차별과 고용으로 인한 차별이며, 자아존중감과 자기효능감도 직무만족에 긍정적인 영향을 주는 것으로 나타났다. 둘째, 직장내 차별, 자아존중감, 자기효능감은 직무만족도에 직접 영향을 주고, 심리요인들의 매개효과가 유의한 것으로 나타났다. 셋째, 지체장애인 임금근로자 심리요인이 직무만족도에 미치는 다중가산 조절효과는 없는 것으로 나타났다. 결론: 일자리에서 지체장애인 임금근로자의 차별을 낮출 수 있는 방법과 자아존중감, 자기효능감을 높이기 위해 선행연구에 근거한 방안을 제시하였다.
Purpose: The purpose of this study was to analyze the mediating and moderating effects of psychological factors such as self-efficacy, self-esteem. Method: Data were used by the 2nd Wave and 3rd of the Disability Employment Panel. a total 2,611 respondents to all the variables used by the wage-physical disabilities workers were analyzed. The analysis variables used were workplace discrimination, self-efficacy, self-esteem, and job satisfaction. Results: First, the variables affecting job satisfaction were discrimination due to disability and employment, and self-esteem and self-efficacy. Second, discrimination at work, self-esteem, self-efficacy have a direct impact on job satisfaction and mediating effects of psychological factors were significant. Third, there is no multiple moderating effect on the job satisfaction of wage workers with disabilities. Conclusion: We proposed a method based on previous research to reduce discrimination of wage workers with disabilities in their jobs and to increase self-esteem, self-efficacy.
