초록
연구목적: 본 연구는 장애인고용정책의 주체는 장애인이 되어야 한다는 인식으로 임금장애인을 대상으로 직무만족과 일상생활만족에 미치는 영향을 분석하고, 영향에 대해 자아존중감의매개효과와 차별경험의 조절효과를 파악하는 데 목적이 있다. 연구방법: 한국장애인고용공단고용개발원이 수집한 장애인고용패널조사 자료 가운데 2차 웨이브 2차 조사자료(2017)에서고용을 유지하고 있는 임금장애인 1,624명을 대상으로 SPSS 23.0과 AMOS 23.0을 이용하여확인적 요인분석, 구조방정식, 부트스트래핑, 모델비교를 통한 조절효과 검증을 하였다. 연구결과: 첫째, 임금장애인의 직무만족이 일상생활만족에 직접적인 관계가 있었다. 둘째, 자아존중감이 직무만족과 일상생활만족을 매개하는 것으로 나타났다. 셋째, 차별경험에 따른 조절효과 분석결과, 직무만족과 자아존중감, 일상생활만족을 조절하는 것으로 나타났다. 시사점: 이러한 연구결과를 바탕으로 임금장애인의 보편적이고 주체적인 삶을 위해 실천적·정책적 시사점으로 안정적인 근무 환경지원, 둘째, 직무 적합성 제고를 위한 특성별 평가지표 개발, 장애감수성을 높일 수 있는 다양한 프로그램개발 및 보급 등을 제시하였다.
Purpose: This study is for analyzing the effect on job satisfaction and life satisfaction of the disabled paid worker under the perception that the main of employment policy for the disabled should be for the disabled, and to identify the medium effect of self-esteem and the mediating effects of discrimination experienceon the effect. Method: According to the survey data collected by the Korea Employment Development Institute for the Disabled, a multi-unit analysis was used for 1,624 disabled paid workers who are maintaining employment at the secondary wave service fee (2017) using SPSS 23.0 and AMOS 23.0 through identification factors analysis, structural equation, bootstraping, and model comparison. Results: First, we found the job satisfaction of the disabled paid worker was directly related with life satisfaction. Second, the self-esteem was found to be mediating not only job satisfaction but also life satisfaction. Third, through the analysis of the adjustment effect based on the experience of discrimination, job satisfaction and self-respect can strongly control the life satisfaction. Practical and policy implications for the disabled through employment are as below. Conclusion: First, as practical and policy implications for the self-reliance of the disabled through employment, they presented stable work environment support, suitability, and various education practices that enhance disability sensitivity.
